Don’t hire the smartest job candidate | Tyler Cowen

In this talk, economist Tyler Cowen argues that society vastly underestimates the value of talent, estimating its global worth at over $550 trillion, and that current hiring practices squander this resource. He uses the legendary music talent scout John Hammond as a model, highlighting Hammond’s love‑driven, bias‑free approach to discovering artists. Cowen critiques modern corporate hiring for its bureaucratic, scripted interviews and for a pervasive tendency to hire people who resemble the interviewers, especially over‑valuing raw intelligence while undervaluing traits like drive, energy, leadership, charisma, and even certain forms of neuroticism. He discusses gender bias—how men often undervalue the smartest women and over‑emphasize personality—and the mis‑understanding of disability and neurodiversity (ADHD, autism), urging employers not to dismiss candidates who perform poorly in conventional interviews or schooling. Cowen points to venture capital as the sector that best identifies talent, because VCs accept many failures in pursuit of a few outsized successes, fostering an open‑minded, “fear of missing out” mindset. He concludes that to unlock the massive untapped talent pool, organizations must look beyond conventional metrics, seek undervalued candidates, and adopt more flexible, curiosity‑driven evaluation methods.
